Bringing technology capability back in-house

A major financial services organisation was experiencing ongoing technology outages that were affecting business continuity, operational performance and technology delivery priorities.

At the same time, legacy systems and applications were moving into cloud environments. This increased demand for specialist infrastructure and cloud expertise.

Against this backdrop, the organisation decided to bring thousands of technology roles back in-house.

The shift was designed to strengthen internal capability, improve responsiveness and reduce reliance on outsourced providers. But it also created immediate demand for specialist technology professionals.

An external RPO provider was supporting the organisation’s broader recruitment program. Harder-to-fill technical roles, however, required deeper specialist market knowledge and targeted sourcing.

Having partnered with the organisation for more than 10 years, Davidson Executive & Talent was engaged to support these specialist requirements.

Finding capability beyond the broader hiring program

Davidson worked with the organisation’s in-sourcing and technology teams to understand its operational priorities and technical requirements.

The focus was on candidates with both specialist expertise and practical experience working within complex infrastructure environments.

Recruitment covered cloud infrastructure, collaboration platforms, infrastructure operations, virtual communications and enterprise technology support.

Rather than relying on broad market advertising alone, Davidson used targeted sourcing supported by established technology networks and specialist market knowledge.

This also extended the search to candidates who may not previously have considered opportunities with the organisation.

Candidate screening was closely aligned with the technical requirements of each position. This meant hiring leaders could focus their interviews on candidates whose experience matched the specialist needs of the environment.

For an organisation bringing technology capability back in-house, that alignment was important. The requirement was not simply to increase headcount. It was to secure specific expertise needed within the new internal delivery model.

Nine permanent specialists across three cities

Davidson appointed nine permanent technology specialists across Melbourne, Sydney and Adelaide.

The appointments covered capabilities including:

  • O365 engineering
  • Wintel infrastructure
  • Collaboration engineering
  • Virtual communications and AV
  • Kiosk and operational technology support

These hires provided specialist capability across infrastructure, cloud and workplace technology functions within the organisation’s broader in-sourcing program.

The appointments also demonstrate Davidson’s role alongside the organisation’s broader RPO arrangement. While high-volume recruitment was managed elsewhere, Davidson focused on specialist technical requirements where targeted market knowledge was needed.

Supporting the shift to internal technology capability

Moving from outsourced technology delivery towards a larger internal workforce creates a different recruitment challenge.

Organisations need more than additional people. They need the right specialist capability in the right functions to support the operating model they are building.

For this financial services organisation, Davidson Executive & Talent secured nine permanent specialists across three Australian cities to support critical areas of its technology in-sourcing program.

The engagement built on a relationship spanning more than a decade and provided targeted recruitment support for roles outside the organisation’s broader hiring model.

For organisations changing how technology is delivered, specialist recruitment can help turn an in-sourcing strategy into tangible internal capability by finding the expertise required to make the new model work.

Artificial intelligence has moved quickly from experimentation into business operations, customer experience, decision support and product development. As adoption grows, so do the questions around governance, ethics, investment, data, security and accountability. That is driving interest in a relatively new executive role: the Chief AI Officer, or CAIO.

Executive leadership roles carry significant responsibility. CEOs, Managing Directors, General Managers and Executive Directors are expected to set direction, navigate uncertainty, lead people through change and maintain the confidence of boards, customers, employees and communities. For organisations, finding the right leader is therefore about much more than matching a CV to a position description.

Even a sound strategy does not guarantee successful execution. Implementation reaches across organisational structure, systems, processes, leadership behaviour, people practices, culture and values. That creates plenty of room for a gap to emerge between knowing what needs to happen and being able to make it happen consistently.
