Project Context

The public sector client is undertaking a major ERP transformation, migrating a customised SAP ECC6 environment to SAP S/4HANA Private Cloud. The program follows SAP Activate methodology, delivered across multiple horizons and waves, and spans core functions including Finance, Asset Management, Maintenance, Procurement, Payroll and more. Alongside the technical migration, the organisation is using the transformation to rationalise enterprise structures and move toward a "clean core" SAP model. Capgemini is engaged as the Business Transformation/Solution Adoption Partner, supporting the design, build and adoption of the new solution across the organisation.

Role Purpose

The Training Lead is accountable for the successful delivery of the Learning & Capability workstream within Solution Adoption, ensuring the workforce is trained, capable and ready to operate SAP S/4HANA and the associated business process changes. The role leads training strategy, learning needs analysis, curriculum design, content development, delivery and capability uplift throughout the SAP Activate lifecycle, working closely with the Change Lead to ensure learning and change activities are fully integrated.

Key Responsibilities:

Training Leadership & Delivery

  • Lead the end-to-end delivery of the Learning & Capability workstream across all horizons and waves.
  • Develop and execute the Training Strategy, Training Plan and supporting learning materials.
  • Ensure training activities are integrated with solution design, testing, deployment and transition to BAU.

Learning Needs Analysis & Curriculum Design

  • Lead Learning Needs Analysis in parallel with Fit-to-Standard workshops across impacted business functions.
  • Design persona-based, role-specific learning pathways aligned to new SAP S/4HANA processes, responsibilities and system interactions, covering distinct workforce segments such as leadership and executives, people leaders, operational leaders, enabling function users, frontline/technical personnel, administration users and light users.
  • Prioritise and sequence learning content against confirmed business need, addressing both new functionality and refresher training for existing processes requiring capability uplift, rather than developing content generically.
  • Translate Change Impact Assessment outputs and solution design decisions into targeted learning interventions.

Training Content Development & Delivery

  • Lead the development of training materials, facilitator guides, digital learning assets, simulations, job aids and evaluation tools, developed through SAP WalkMe as the primary learning content platform.
  • Design and deliver end-user training and Train-the-Trainer activities during Deploy, using blended modalities suited to a distributed, shift-based and operational workforce.
  • Coordinate training environments, test scripts and scenario-based exercises with functional and technical SAP teams to ensure content reflects the configured solution.

Train-the-Trainer & Capability Uplift

  • Establish and lead the Super User and Trainer network, providing advanced system knowledge and facilitation skills to support peer coaching and local adoption reinforcement.
  • Build sustainable internal capability and support capacity during deployment and beyond go-live, in collaboration with the Change Management team.
  • Deliver refresher training and post-go-live capability reinforcement during Run/Hypercare, supporting transition to business-as-usual ownership.

Governance, RAID & Reporting

  • Own training-related RAID items alongside the project analyst and Business Readiness & Adoption Analyst, including identification, management and escalation of training risks, issues, assumptions and dependencies.
  • Report training completion and competency rates through LMS reporting, attendance records, assessment results, knowledge checks and learner evaluations, feeding into overall business readiness and go-live decision-making.
  • Maintain the Training Needs Analysis and role-based Learning Pathway templates and other governance artefacts, and support training-related governance forums.

Digital Enablement & Insights

  • Oversee the deployment and use of SAP WalkMe, and any complementary digital adoption tooling, to support training delivery and adoption measurement.
  • Leverage training completion data and analytics to identify remaining capability gaps, engagement trends and readiness risks, feeding program-level readiness and adoption dashboards.
  • Provide evidence-based recommendations on training effectiveness and capability uplift to program leadership.

Key Outcomes

  • A workforce trained and capable of operating SAP S/4HANA and new business processes at go-live, with refresher capability uplifted on existing processes.
  • Persona-based training pathway coverage across all impacted functions, waves and workforce segments, including frontline and operational users.
  • Training completion and competency rates tracked and reported against agreed go-live thresholds.
  • Effective integration of training with change, communications and readiness activities across the SAP Activate lifecycle.
  • Sustainable internal capability through Train-the-Trainer and Super User networks.
  • Successful transition to business-as-usual operations and long-term capability ownership.

Experience & Capability

  • Extensive experience leading training or learning workstreams for large-scale ERP and SAP transformations; SAP S/4HANA experience is highly regarded.
  • Demonstrated expertise in Learning Needs Analysis, persona-based curriculum design and training delivery across large, complex, multi-site organisations, including frontline/operational workforces.
  • Hands-on experience developing and governing learning content in SAP WalkMe, and working knowledge of Learning Management Systems for completion tracking and reporting.
  • Experience designing and leading Train-the-Trainer and Super User enablement programs.
  • Strong facilitation, workshop leadership and stakeholder engagement skills.
  • Experience working within multi-vendor environments in collaboration with System Integrators, PMOs and business stakeholders.
  • Ability to lead and develop a small training analyst team, and to work collaboratively with the Change Lead to ensure integrated adoption outcomes.
