Scaling capability as transformation accelerated

A major financial services organisation was shifting from a traditional banking model towards a technology-first business.

Delivering that strategy required rapid growth across critical engineering and technology teams. Demand was particularly high for data engineers, software developers, DevOps engineers and API specialists.

These skills were highly competitive in the market. At the same time, workforce demand needed to keep pace with changing project requirements and transformation timelines.

The organisation needed to scale capability across multiple technology functions without treating each vacancy as an isolated recruitment exercise.

It required a recruitment partner that understood the technical environment, could respond to evolving demand and support both contingent and permanent hiring.

Davidson Executive & Talent partnered with the organisation to build a specialist recruitment model around those requirements.

Building recruitment around transformation priorities

Davidson worked closely with the client’s Head of Systems and engineering leaders to understand the capabilities required across technology teams.

This included benchmarking technical expectations and aligning recruitment activity with project milestones.

Rather than operating solely as an external source of candidates, Davidson established a specialist project team connected to the organisation’s broader transformation environment.

The team brought expertise across software engineering, cloud and infrastructure, DevOps and site reliability engineering, data analytics and engineering, and talent research.

Delivery included seven specialist consultants, supported by dedicated research and onshore resourcing capability.

This gave the organisation access to specialist market knowledge across several difficult-to-secure technology skillsets through a coordinated recruitment model.

Recruitment activity was also aligned with the client’s project delivery frameworks, connecting workforce requirements with transformation sequencing and changing demand.

More than 70 contractors and six permanent hires

Across the transformation program, Davidson placed more than 70 contractors and six permanent employees into critical technology functions.

The source reports that placements were delivered in line with project schedules and changing workforce demand.

This scale of hiring provided capability across multiple specialist disciplines during a significant period of technology change.

It also gave the organisation one recruitment partner able to support both contingent and permanent requirements across different areas of the technology workforce.

But securing specialist capability was only part of the challenge. Maintaining continuity within engineering teams was also important as the transformation progressed.

94% contractor retention across the project

Davidson achieved a 94% contractor retention rate across the life of the project.

For a transformation relying on specialist technical capability, retaining contractors helped provide greater workforce continuity across engineering teams.

Combined with more than 70 contractor placements and six permanent hires, the retention result demonstrates the scale and stability of the recruitment model during the program.

The partnership also provided a consistent point of recruitment support as workforce requirements evolved.

Rather than repeatedly rebuilding market knowledge for individual vacancies, Davidson’s specialist team worked within the context of the client’s technical requirements, project milestones and transformation priorities.

Building workforce continuity into technology transformation

Large technology transformations depend on specialist capability being available when delivery teams need it.

For this organisation, that meant securing talent across data engineering, software development, DevOps and other highly competitive technical disciplines.

Davidson Executive & Talent supported that requirement with a specialist recruitment model spanning contingent and permanent hiring.

The evidence shows both scale and continuity: more than 70 contractors and six permanent hires placed, with 94% contractor retention across the life of the project.

For organisations undertaking complex technology change, specialist recruitment can become more than a response to vacancies. When connected to project requirements and workforce planning, it can provide a structured way to build and maintain the capability transformation programs depend on.

Artificial intelligence has moved quickly from experimentation into business operations, customer experience, decision support and product development. As adoption grows, so do the questions around governance, ethics, investment, data, security and accountability. That is driving interest in a relatively new executive role: the Chief AI Officer, or CAIO.

Executive leadership roles carry significant responsibility. CEOs, Managing Directors, General Managers and Executive Directors are expected to set direction, navigate uncertainty, lead people through change and maintain the confidence of boards, customers, employees and communities. For organisations, finding the right leader is therefore about much more than matching a CV to a position description.

Even a sound strategy does not guarantee successful execution. Implementation reaches across organisational structure, systems, processes, leadership behaviour, people practices, culture and values. That creates plenty of room for a gap to emerge between knowing what needs to happen and being able to make it happen consistently.
